Face Validity in the Context of Personnel Selection: A Multimedia Approach

The paper of Shotland, Alliger & Sales constitutes the Professional Forum contribution to this Special Issue and gives account of their practical experience with applied aspects of personnel psychology regarding their use of multimedia technology in personnel selection. The authors point out that, to be ultimately successful, personnel selection instruments must not only be valid predictors of job performance, but must also be face valid in the eyes of all individuals of an organization who 'interact with the application process.' As the authors state, face validity of selection instruments can not only have a significant impact upon organizational climate, but can also play a significant role in potential legal challenges of a company's selection procedures. The reader should also note that their CBT system development required the services of a team of experts having a combination of skills: instructional designers crafted the UI, subject matter experts (in insurance operations) developed test content, psychologists and programmers worked together in developing the multiple-hurdle selection and information system.
